Along with intensification of global competition, advancing independence innovation ability becomes the key to enhance comprehensive national strength for country and the important way to access competitive advantage for enterprises. Enterprises can access powerful innovation ability through human resource management practices, and then access high innovation performance. How do human resource management practices influence innovation performance? With this question, we found the concept of absorptive capacity during research review. Absorptive capacity is defined as the ability to acquire external information, assimilate it, and exploit it for commercial ends(Cohen&Levinthal. 1990), it can influence organization's innovation performance, while it also influenced by organization mechanism, such as human resource practices. Based on this background, this research will take absorptive capacity as a mediate variable to research its impact on the relationship between human resource management practices and innovation performance.Based on Collins&Smith (2006) and Minbaeva (2005), we take selection, training and motivation as the research variables of human resource practices. And based on Zahra&George (2002), define absorptive capacity as two dimensions: potential absorptive capacity and realized absorptive capacity. Then, based on Daft (1978) and Nonaka&Takeuchi (1995), we declare two dimensions of innovation performance: technology innovation performance and management innovation performance.Based on the assumption of the study, we visited 5 companie, and deeply interviewed the managers and employees. Based on these informations, we adjusted our research design. Then, we carried out survey in Shanghai, Hangzhou, and recovered 154 valid questionnaires at last.After descriptive statistic, we used reliability analysis, confirmatory factory analysis, correlation analysis, regression analysis and structural equation model to test the hypothesis of this research. The primary empirical results of this research are as follows:(1) Company type, industry, company age, company asset and scale will have significant difference in HRM practices, absorptive capacity and innovation performance.(2) HRM practices have significant positive effect on the absorptive capacity, which include potential absorptive capacity and realized absorptive capacity. The result testifies the former scholars' judgment on the relationship between HRM practices and absorptive capacity.(3) Realized absorptive capacity has significant positive effect on both technology innovation performance and management innovation performance, while potential absorptive capacity has significant positive effct on technology innovation performance.(4) HRM practices can influent innovation performance through absorptive capacity.
