In the age of knowledge-based economy, knowledge has become the source of the core competitiveness of enterprises. In the practice, a series of valued problems has been caused by the core concept of knowledge.This article choosing joint ventures as the object of study, fouses on the concepts of relational capital, knowledge conflict and knowledge transfer, which are the hot topics within the joint ventures. Firstly, we define "relational capital" and "knowledge conflict" as two independent variables. The relational capital is divided into two dimensions: trust and communication, while the knowledge conflict is also divided into two dimensions: emotional knowledge conflict and cognitive knowledge conflict. Secondly, we consider the media which is composed of two dimensions: capacity and richness as the intervening variable. Thirdly, we choose the knowledge transfer effectiveness as the dependent variable. There are three dimensions: quality, absorptive level and re-creative level which compose the knowledge transfer effectiveness. Through studying the relations among the relational capital, knowledge conflict, media and the knowledge transfer effectiveness, we are trying to build up the model of four variables, and propose the relevant hypotheses. Then, we synthesize the case study, the questionnaire survey, and the statistical analysis to examine the model. In the end, the main conclusions of this research conclude:1. Relational capital is evidently positively correlated with knowledge transfer effectiveness. Moreover, trust and communication are respectively significantly positively correlated with knowledge transfer effectiveness.2. Media is evidently positively correlated with knowledge transfer effectiveness. Moreover, capacity and richness are respectively significantly positively correlated with knowledge transfer effectiveness.3. Relational capital is evidently positively correlated with media. Moreover, trust and communication are respectively significantly positively correlated with media.4. Media plays a significant mediating role in the effect of relational capital and knowledge transfer effectiveness. Moreover, media is not the mediator variable between relational capital and knowledge transfer quality. Media is the mediator variable between relational capital and the absorptive level of transferred knowledge Media is the mediator variable between relational capital and re-creative level of transferred knowledge.5. Knowledge conflict is not evidently negatively correlated with knowledge transfer effectiveness. Knowledge conflict is not evidently negatively correlated with Media. Moreover, media is not the mediator variable between knowledge conflict and knowledge transfer effectiveness.To sum up, this article builds up a model among the four variables which are relational capital, knowledge conflict, media and knowledge transfer effectiveness. According to the conclusions of this research, we gives some proposals to how to establish the high-quality relational capital and deal with knowledge conflict properly, so that joint ventures could create the excellent media and achieve the outstanding knowledge transfer effectiveness. Meanwhile, on account of the limitations, the article brings award the future research expectation.
