The talent is an important component of the core competitiveness of organization, which make organization continually develop. The graduates are the key reservior of organization, whose knowledge and capacity play an important role in the sustainable development of organization. It is an important subject of modern organization that how to guide the graduates from "people inside school" to the "people inside organization", that how to enable them to integrate into the organization, that how to enhance their job satisfaction, job devotion and job performance. This research mainly studies the functional mechanism that the different tactics of organizational socialization impact on the graduates'job satisfaction, job devotion and job performance.The research combines the theoretical study with the empirical study. Through carrying out a questionnaire survey to 113 college graduates from Guangdong, Fijian, Shandong, and Peking, collecting related datum, then analyzing and processing the datum by SPSS11.0 and Excel, and drawing the research conclusion at last.The research analyzes the effect that the six kinds of tactics of organizational socialization produce on the graduates'job satisfaction, job devotion, and job performance from different dimensions. The conclusion as follows:1.Excluding the collective tactics of all the six kinds of tactics of organizational socialization., the other five tactics, that is sequential tactics, investiture tactics, fixed tactics, formal tactics, serial tactics, all produce direct effect on some dimensions of the graduates'job satisfaction, job devotion, and job performance, which means that they produce the main effect on the above-mentioned result variables.2.Besides the main effect, the above five tactics of organizational socialization produce indirect effect on some dimensions of the graduates'job devotion and job performance through an intermediate variable, that is job satisfactory. Additionally, they also produce indirect effect on some dimensions of job performance through job devotion. That is to say, the above five tactics of organizational socialization have the buffer effect on some dimensions of the above-mentioned result variables.
