This study is to investigate one possible mechanism of organizational entry process, set up a link between organizational socialization tactics and working attitude—specifically turnover intention, by exploring the mediating role of person-organization fit (p-o fit) and the moderating role of leader-member exchange (LMX). Based on the study, some management questions and suggestion are provided and discussed.There are 5 scales used in the questionnaire survey including organizational socialization tactics, p-o fit (objective and subjective fit), LMX and turnover intention. Data was collected by supervising onsite surveys in several companies, and by randomly sending the questionnaire to corporate employees. Relationships between variables and fit indexes of the structural model are tested by hierarchical linear regression and Structural Equation Model.Based on the research results that p-o fit fully mediates the relationship between organizational socialization tactics and turnover intention and LMX moderates the relationship between organizational socialization tactics and p-o fit, the mechanisms of organizational entry process and the important role of p-o fit and LMX are discussed under the corporate environment in China. The management goal is to help employee better embed into and add more value for the organization.This study also adds value to the methodology. By measuring both subjective and objective fit, this study provides more objective results, and the connections and differences between subjective and objective fit. Based on the latest SEM methodology, this study tests latent interaction using unconstrained model, which is a breakthrough in data analysis method in China.
