Mergers and acquisitions(M&A)are key strategic means aimed at improving organizational competitiveness by reducing costs,consolidating or expanding markets,creating synergies or acquiring new knowledge,products or technologies.Despite their prevalence,M&As often fail to meet expectations,even more than half cases fail.The failure of human resources integration is one of the important reasons for explaining this situation.While,turnover intention is an important embodiment of human resource integration.Therefore,it's so meaningful for us to explore the factors that impact employees' turnover intention.Meanwhile,the role of leadership in M&A integration has been largely neglected in M&A research.there is an incomplete understanding of what M&A leadership is and how M&A leadership influences M&A outcomes.Especially the effect of LMX in M&A.Based on social identity theory and Leader-member theory,our study looked into the mechanism between the LMX and turnover intention within M&A.Introducing the psychological safety and organizational strength to explore the mediating effect and moderating effect.Through literature review,case study,questionnaire survey,data statistics and analysis,it concludes relationships among variables.This study has four main conclusions.First,high-quality LMX predicts low turnover intention.Second,the effect between LMX and turnover intention is mediated by psychological safety.Third,the organizational identity strength(previous organization)moderates the relationship between LMX and psychological safety,when the employees 'organizational identity strength(previous organization)is high,the effect between the LMX and psychological safety is relatively weak.Last,the organizational identity strength(previous organization)moderates the indirect effect.This study finds out the mechanism of how the LMX influence turnover intention using the social identity theory and LMX theory.It has some theoretical contributions.Firstly,in view of the current situation of turnover intention theories,this study concentrate on turnover intention from the perspective of social identity theory in M&A.enriching the current theory.In addition,this paper explores the influence of leadership on turnover intention in M&A,complements the weak situation of researches on leadership in M&A.Finally,it enriches the applicable situation of LMX theory.There are few researches on LMX theory in specific situations.This paper uses empirical research to verify the applicability of this theory in M&A.
