Study On Newcomers' Proactive Personality And Extra-role Behavior During Socialization

Based on former related research, the study searches for the connection b-etween proactive personality and newcomer socialization result---extra-role behavior through empirical study. The research explores the mediating mech-anism between the proactive personality of newcomers and extra-role behavi-or, that is role breadth self-efficacy, psychological empowerment and role de-finition help/voice. Meanwhile, the moderating mechanism of newcomer soc-ialization tactics---organizational environment is tested.The study investigated newcomers who have joined one IT transnational enterprise for 1--3 months, and sent out 215 questionnaires. To avoid the com-mon method bias, we distributed the matching questionnaires to subordinates and supervisors. Conclusions were constructed on the basis of correlation an-alysis, variance analysis, and regression analysis, as follows,a. During the newcomer socialization, proactive personality is highly positively correlated to help and voice in extra-role action.b. During the newcomer socialization, psychological empowerment, role breadth self-efficacy and role definition help/voice fully mediate the con-nection between proactive personality and voice as well as help. c. During the newcomer socialization, organizational support, coworker help and support, and supervisor close monitoring moderate the connection between proactive personality and role definition/voice; connection between proactive personality and role breadth self-efficacy. Organizational support moderates connection between proactive personality and psychological empowerment. Supervisor close monitoring moderates the connection betwe-enrole definition help and help, and connection between role definition voice and voice.d. Newcomers differing in age, gender and education are different during the newcomer socialization.
