As one of the most basic learning models,observational learning has been disclosed by psychologists for over 50 years.Its antecedents,learning process and consequences are developed among various fields in theorization and demonstration.As one of the offshoots in organizational learning,channel learning has been discussed in three points of view: cultural,cognitive,and behavioral.Few literatures about horizontal channel organizational learning are established in the point of cognition, but observational learning in channel is established in this point of view.Basing on the theories of channel organization and observational learning, this thesis sets up a framework of antecedents,learning process and consequences in organizational observation learning.The author uses the structural equation model to test the hypotheses,and takes organizational learning-orientation/upper-level power/economic inducement as the antecedents,collective self-efficacy/learning intention/learning performance as the consequences.The results explore that organizational observation learning is affected positively by organizational learning-orientation and economic inducement,while is affected inconspicuously negative by upper-level power.Observational learning has a positive effect on collective self-efficacy and learning intention,while collective self-efficacy brings a positive effect to learning intention and is positively affected by learning-orientation.In addition,some samples show that collective self-efficacy has a positive effect on the final learning performance.
