In China the research on Human Resource Management is more concern about Recruitment, Training, Appraise Performance and management of performance effectiveness for a long time. But it's not enough to study the inner crucial factors what influence on the Organization's success. In fact, according to the foreign materials, there are four key variables-Individual Competences, Job Requirements, Managerial Style, and Organizational Climate impacting on Organization's effectiveness. They are influencing on and impacting on each other, and what we can perceive in a organization is Organizational Climate.Organizational Climate impacts on organization's culture and organization's performance indirectly. A health Organizational Climate can arouse employees' full potential. So, if we know how the Organizational Climate is becoming into and find a method to measure the Organizational Climate, and then to create and improve a health Organizational Climate, it will be effective management method and tool for a manager.The thesis tries to analyze the becoming mechanism of Organizational Climate and study the inner factors of influencing Organizational Climate to let the manager to control the varies factors, and then it is convenient to a health Organizational Climate.At the same time, in order to give manager a tool and method of measuring Organizational Climate, we design a set of paper-and-pencil survey and raise a method of analyzing Organizational Climate. We used the paper-and-pencil survey and analyzing method to survey and analyze the Organizational Climate of the branches of a company in varies districts and got the Climate's data, the result is as the same as the analysis before. At last, the thesis raised a way of improving Organizational Climate.
