Under the new situations, the management of the college students is facing up with many new problems, which put forward greater demands for improvement of the quality of the college instructors. The organizational commitments of the college instructors is an important factor in influencing the construction of the team of college instructors. Under the current system, the duties of the college instructors have not been clearly defined. Their task is heavy ,work stress is great, all of which lead to the reduce of their work enthusiasm and efficiency, as well as their organizational commitments. Therefore, the research for the work stress and organizational commitments of college instructors is of great importance. Now most results of the research on the construction of the team of college instructors is theoretical, those concerned with the work stress and organizational commitments of college instructors is even less. This article is based on the review of the related literature and the current conditions. On the foundation of the previous data, this article introduces the accurate table of work stress and organizational commitment .More than 300 college instructors from about 14 colleges of Shandong and Shanxi provinces, who have been selected intentionally, are taken for examples. Related data is collected by survey and statistical analysis is used. Based on the result of the research, the main conclusion is made ,and also the outlook of the future.Conclusions drawn in this thesis are as follows:(1) the work stress is in a totality high, of which the work load stress is the highest, followed by the interpersonal pressure. The others are comparatively low. The reasons can be concluded that they have to deal with various kinds of works and interpersonal relationships. The organizational commitment of college instructors is above the mediumlevel, the highest is the affective commitment, followed by normative commitment, ideal commitment, economical commitment, opportunity commitment are relatively low. Therefore, we can say that the college instructors agree with the feelings and values of the college to a extent, but their agreement with the ideal economics and society is comparatively low.(2) different backgrounds also counts for the difference of the result, such as age, marriagement, work time, administrative duty and title. In summary, those who are older, work longer and has higher title will have greater work load pressure; those who are younger, unmarried, work shorter and has lower title will have greater interpersonal pressure;those who are older , married, work longer and have higher title will have higher organizational commitment. Gender counts little.(3) as for the relationship of work stress and organizational commitment, it is overall negative correlation .Work load pressure is in notable positive correlationship with economical commitment, normative commitment, opportunity commitment and in notable negative corelationship with organizational commitment. Competitive pressure is in notable positive correlationship with opportunity commitment and in notable negative corelationship with ideal commitment, economical commitment and affective commitment. Interpersonal pressure is in notable positive correlationship with opportunity commitment and in notable negative corelationship with Organizational Commitments, ideal commitment Organizational Commitment and affective commitment. Pressure on working conditions is in notable negative corelationship with ideal commitment, economical commitment, normative commitment, opportunity commitment, Organizational Commitments and affective commitment. Role pressure is the same as pressure on working conditions.
