As human society has entered the era of knowledge economy, human resources, which management can also become the key to gaining competitive advantages of the enterprises, has become the key strategic resources to survival and development of enterprises. Compensation system, an important subsystem of human resources management, plays a crucial role in attracting, remaining and motivating staff. Therefore, the designing and setting up a scientific and practical compensation system play a crucial and significance role in human resources management and operation work of an enterprise.In this paper, the writer made the AZ Vocational and Technical College for the study; it started with the background, significance, content, framework, methods and innovation for the study. Having reviewed the relevant compensation motivation theory systematically, read the literature in home and abroad to know the development of research of the compensation system, especially the design of the compensation system for the knowledge-based staff. Then the wrier introduced briefly and analyzed the general situation of AZ Vocational and Technical College, and introduced the current situation and existed problems in the compensation system of the college. Based on the review and analysis of the basic theories of the compensation, this paper adopted the method of Hays Job Evaluation to evaluate the core post of the AZ Vocational and Technical College teachers. Based on the survey and analysis of the marketing payment standard, in light of the importance and flexibility of the position the paper combined the results of the assessment to the position and determined the payment standard and compensation structure of the college and redesigned the teachers'compensation system of AZ Vocational and Technical College. When designing performance pay, the writer used the Analytic Hierarchy Process to determine the weight of performance indicators. Finally, the writer proposed the redesigned implement details and guarantees measures of the compensation system for teachers and illustrated the limitations and shortcomings in the study. This paper paid attention to the combination of theory and practice and design a suitable compensation system both for teachers and college through the analysis of the competition environment and current situation of the teachers in AZ Vocational and Technical College. The new compensation system aimed at exerting competitive outside and equity inset, developing the incentive of compensation adequately, enhancing the relationship between the payment and work of the teachers and achievements, which was to increase the initiatives of teachers, to provide a reference for the college's compensation management and to draw on the experience for the same type of colleges.
