With economic globalization,enterprises are increasingly facing fierce competition.The increasing pressures to survive make enterprises to improve the requirement for their employees.In addition to the requirement of employees’ own work,firms require employees to make some extra contributions.which is known as organizational citizenship behavior(OCB).The long-term theoretical research and practice makes some scholars recognize that with respect to the intellectual quotient(IQ),the emotional intelligence(EI) is also important to employees’ performance.Previous studies show that employees’ EI will positively affect their OCB,employees with higher El have higher willingness to make additional contributions to their organization, which provides a theoretical basis for the study of relationship between El and OCB.However, little current research has systematically studied the underlying mechanism between El and OCB.Changes in internal organizational structure are changing the leadership styles within the enterprise.Some scholars find that leaders do not treat every subordinate equally.Better relationships with leaders make the staff able to get more resources and support from leaders.and achieve higher level of performance.El is the ability to perceive one’s own and others’ emotions,and guide one’s thinking and action. Therefore,staff with higher EI also have strong interpersonal skill,which makes it easier for them to get recognition from their leaders,and get more opportunities and support. In return,these subordinates often deal with their work with more positive attitude and more active to make some contributions beyond their job responsibilities.Therefore,this study introduces leader-member exchange(LMX) as an intermediary variable analyze the mechanism of which El influences OCB.Firstly,this study reviewed the literature about EI,LMX and OCB to determine the starting point. Furthermore,drawing upon existing domestic and foreign mature scale,this study developed the questionnaire to collect the required data.The data was systematic analyzed Finally,this study draws the following conclusions:first,EI significantly positive impact LMX and OCB;second,LMX partially mediate the relationship between EI and OCB.Therefore,this paper argues that enterprise should strengthen El assessment when screening potential employees,so they can make more contributions for the development of enterprises.
