In recent years, the relationship between leader-member-exchange (LMX) and organizationalcitizenship behavior (OCB) has been a hot topic in organizational behavior. In the existing domesticand international studies show that LMX showed a significant positive impact on OCB. Themajority researches on the relationship between LMX and OCB still remain in the study of thedirect relationship, but the less are concerned with the possible mediator and moderator exceptpersonal characteristic and leadership behavior. Researchers showed that LMX can predict OCBand task characteristic, also can task characteristic predict OCB.Foreign scholars showed that intrinsic satisfaction played as a mediator of the LMX-OCBrelationship, but routine and task feedback doesn’t. But researches pointed that as an interactiverelationship with leadership, we should have a further research on task feedback as a possiblemediator. Because of the difference between western and eastern cultural background, theperformance of OCB is not the same. We should have a further research on whether taskcharacteristic plays a role as mediator of the LMX-OCB relationship under the Chinese culturalenvironment.Based on the literature review and substitutes for leadership, combined with Chinesecharacteristics of OCB, this paper builds a model in order to explore the influence of LMX and taskcharacteristics on OCB and task characteristics as a mediator of the LMX-OCB relationship. Afterproposing the model and hypotheses,this paper employed frequency, reliability, correlationanalyses and multiple regression analyses on all the study’s variables through SPSS17.0, and drawsthe following conclusions:(1) LMX significantly affects positively OCB and all dimensions, especially identification withthe company and altruism toward colleagues.(2) LMX significantly affects more positively task feedback and intrinsic satisfaction.(3)Task routine has a negative impact on OCB, but task feedback and intrinsic satisfaction havea positive impact on OCB.(4) Task feedback and intrinsic satisfaction play a role as mediator of the LMX-OCBrelationship, but task routine doesn’t.
