With the globe prevalence of team which has caused great enterprise changes, the team-based pay policy became one of the focuses in the field of Organizational Behavior and Human Resource Management. In a team environment, the design of team members' compensation system which could motivate employees effectively was generally an nodus. Furthermore, those questions for discussion such as the method of measure team members' task performance and contextual performance, the way to coordinate members' justice and keep the competency of compensation system et.al is significant but complicated for researchers. Thus in this context, it may bringout great meanings to the practices of our enterprises by considering the impact of team-based pay policy on team members' perceived justice, team commitment and team citizenship behaviors.Mean while we can expect it may be more practical and realistic to focus on the justices, commitment and citizenship behaviors on the team-level rather than organization-level. To be projections under the team layers, those categories may be of partly similarities to its organizational parents. However, there is also much particularity which can distinguish it with the categories under the organizational layers. Because of the lack of historical pertinent documentaries, so we would try to find the solutions to the two questions, one is to analyze the factors which affect the efficacy of team-based pay policy distinctly, and other is to expatiate the mechanism of mutual limpacts among team justice, team commitment and team citizenship behaviors, and moreover how the team-based pay policy influence those variables.In this paper, we took the use of empirical research method. Afer a serials reviews on historical documentaries and literatures, we proposed our hypothetic model. Then we conducted interviews and investigation by questionnaires to collect data from pratice. To approve and validate models supposed, we take the use of SEM method, then discussion and summarization also had been conducted in the end of thispapar.
