Since the implementation of reform and opening policy, our country has attached great importance to private economy. The private economy is developing at high speed. However, the development prospect of it worries a lot of people. The workers in private enterprises has high turnover rate and low organizational commitment has already become a fact beyond dispute. Therefore, understanding the impact of leader-member exchange (LMX) and psychological empowerment on organizational commitment (OC) can promote the increase of OC and employees'loyalty. Undersanding the relationship among LMX, psychological empowerment and OC can eventually strengthen the competitiveness of the private enterprises.Based on literature review, this paper summarizes the concepts, structure, and influencing factors of LMX, psychological empowerment and OC by previous scholars, whose studies have laid a solid foundation for theoretical modeling of this research.With regards to the characteristics of private enterprises, this research defines the conceps and dimension of LMX, psychological empowerment and OC. The relationship among the three variables is thoroughly analyed. With the anaysis and the characteristics of private enterprises, hypotheses are proposed and theoretical framework of this research is established. LMX is assumes to be the independent variable while OC is taken as dependent variable. The psychological is regarded as mediator between LMX and OC.On the base of previous studies, this research designed the scales. By sampling survry method, 15 representative private enterprises in Harbin, Da Qing, Chang Chun, Bei Jing, Shang Hai and Dong Guan are selected as research object of this paper. Reliability and validity of the questionnaire have been conduced. Correlation analysis, regression analysis are also adoped in this research to test the hepotheses and the theoretical framework.The result of the empirical analysis indicates that LMX has significant impact on both psychological empowerment and OC. But after psychological empowerment entering into the regression equation, the impact of LMX on OC is limited while the impact of psychological empowerment on OC is significant. It shows that LMX exerts impacts on OC through psychological empowerment. In orther word, psychological empowerment is a mediator between LMX and OC. At the end of this paper, suggestion and HRM strtategies are given to help managers of private enterprises enhance the quality of LMX and the percetption of psychological empowerment. These advices make the management system more standard and also promote the development of private ecomomy.
