The paper mainly studied the relationship among team diversity, psychological empowerment and team identification in project teams. It analysed if psychological empowerment mediated the relationship between team diversity and team identification. It also discussed the moderated role of Leader-member exchange(LMX) and team-member exchange(TMX) between team diversity and psychological empowerment.There are three stages in the paper. First of all, the author proposed a basic theoretical model and hypothesis through literature review. Secondly, the initial model was tested by an interview. Finally, data were collected among 63 projects teams in China using questionnaires. The theoretical model and hypothesis have been analyzed empirically by the software of SPSS 11.5. The hypotheses were largely supported. The main results were showed as follows:1. The four-dimensional structure and scale of psychological empowerment were also valid in projects teams of China. The psychological empowerment included meaning, impact, competence and self-determination.2. Informational diversity and value diversity have significant negative impact on team identification. Value diversity is the better predictor of team identification.3. Social category diversity and value diversity have significant negative impact on psychological empowerment. Social category diversity is the better predictor of psychological empowerment.4. Psychological empowerment affects team identification significantly. The meaning and competence dimensions have significant positive impact on team identification. Competence is the better predictor of team identification.5. Psychological empowerment mediates the relationship between value diversity and team identification wholly.6. LMX moderates the relationships between informational diversity, social category diversity, value diversity and psychological empowerment while TMX moderates the relationship between informational diversity, social category diversity and psychological empowerment.The paper discussed the research findings and pointed out the meaning, advantage and disadvantage of the research and then put forward to the future research at last.
