The aim of organizational training is to improve efficiency according to improve employees' performance, which requires higher output of training. However, very low training transfer which makes training can't work disappointed us, so how to improve training transfer becomes a hot topic nowadays. Since Baldwin and Ford (1988)'s model was appeared, the study of training transfer was focus on influencing factors. As we all know, transfer motivation is a necessary when we apply knowledge and skills we leanred during training to our work situation. Many people have already done literature review from three aspects:individual characteristics, training design and delivery, and work environment, but there still seldom empirical study on the relationship between intervention measures from organization (part of influencing factors), training transfer motivation, and training transfer.Based on previous study, training was divided into pretraining, mid-training and posttraining according to the process, and transfer motivation was categorized into autonomous motivation to transfer (AMT) and controlled motivation to transfer (CMT) based on self-determination theory. This study based on organizational intervention level, combined the qualitative and quantitative research approach to analyze the intervention measures which influence trainees' transfer motivation and transfer behavior, and also we analyze the process.In the qualitative research, based on semi-structured interview with employees from different kind of organization, we found the intervention measures which influencing motivation to transfer and transfer behaviors in pretraining, mid-training and posttraining. In quantitative research, we developed the queationnaire based on qualitative research results and previous research. And we collected data from employees who have taken part in at least 2 training. The results showed that:1) Intervention measures which have significantly influence on AMT will influence the transfer behavior;2) need analysis and choose criterion will significantly predict AMT and transfer behavior pretraining; content-related will influence both AMT and transfer behavior while teaching method will directly influence training behavior; support from superior and organization have a positive influence on AMT and training behavior:3) AMT have significant influence on transfer behavior while CMT not;4) Motivation to transfer was a partial mediator between intervention measures and training transfer.
