Family business is an important part of world economy, whose success is critical to the stability of the whole economic. Stewardship is proved to have positive effect on performance of family businesses, so research on how to promote stewardship among employess becomes necessary. Based on resource exchange theory and leader-member exchange theory, the current study looked into the mechanism of increasing employees'stewardship within entrepreneurial family business. Through literature review, case study, questionnaire survey, data statistics and analysis, it was found that the exchange of affection, status, information and materials between leader and member predict higher stewardship, and this effect was mediated by LMX and affective commitment.The current study has three main conclusions. First, in entrepreneurial family business, family leaders exchang differently with family and non-family employees, they exchang more frequently with family employees; second, resource exchange between leader and member, predict higher-quality LMX and higher stewardship; third, resource exchange affect stewardship through the mediating effect of LMX and affective commitment.This study finds out a mechanism of how to increase employees'stewardship in entrepreneurial family business, by using resource exchange theory and LMX theory. It mainly has two theoretical contributions. Firstly, it extends the research range of stewardship, focusing on employees'stewardship but not only family leaders', and gets the result based on empirical studies, e.g. questionnaire study, which is not common yet in stewardship research. Secondly, it adds to the research of LMX, by looking into what has been exactly exchanged between leaders and members, using Foa's resource categories. Besides, the study has practical contribution, providing family managers with a possible path to promote stewardship among employees.
