Objective:To understand the status of the nurses’ emotional labor, organizational commitment,job satisfaction and job performance and explore the correlations of them, so as to aguide for devising the professional development training strategies by the departmentof hospital management.Methods:In November2010, six hundred clinical nurses from2third-grade hospitals inChangsha city of Hunan province were chosed by the convenient cluster samplingway and surveyed with the basic information questionnaire, emotional labor scale ofthe nurses, organizational commitment scale, job performance scale and jobsatisfaction scale. The data were analyzed by SPSS13.0and LISREL8.7, such asdescriptive statistics analysis, one-way ANOVA, Pearson correlation analysis andpath analysis.Results:1. The mean score of emotional labor was (3.56±0.68), being a medium level, whilethe score of deep acting was the highest (4.42±0.68); The mean score oforganizational commitment was (3.06±0.43), being a medium level, while the score ofcriterion commitment was the highest (3.56±0.51); The mean score of job satisfactionwas (3.26±0.93), being a medium level; The mean score of job performance was(3.06±0.87), being a medium level, while score of assignment performance was thehighest (3.18±0.73). 2. Results showed that the influences of the nurses’ emotional labor includeddepartment, labor contract and job title.3. Nurses’ emotional labor had positive correlation with organizational commitmentand job satisfaction, no direct correlation with job performance, but had indirectinfluence on job performance through job satisfaction. Nurses’ organizationalcommitment and job satisfaction had notable positive correlation with jobperformance, and it also had indirect influence on job performance through jobsatisfaction. Nurses’ job satisfaction played a partial mediating role between nurses’emotional labor, organizational commitment and job performance.Conclusion:1. The scores of emotional labor, organizational commitment, job satisfaction andjob performance of nurses are in the middle level.2. The influential factors for nurses’ emotional labor include the department, laborcontract and job title.3. Emotional labor and organizational commitment could indirectly influence jobperformance through mediator of job satisfaction. Organizational commitment and jobsatisfaction could directly and positively influence job performance. Job satisfactionis the mediator variable among nurses’ emotional labor, organizational commitmentand job performance.4. Health care agencies and nurse managers should take reasonable measures toimprove the nurses’ organizational commitment and increase the organizationalidentity, thereby enhance the nurses’ emotional labor and job satisfaction, andultimately improve the work performance of clinic nurses.
