The development of China's civil aviation industry and the increase of flight volume have promoted the decentralization and activeization of aviation management work,making the crew work more flexible and efficient,and also increasing the work pressure of the majority of flight attendants and increasing their burnout.Risks affect individual job performance and the overall operational effectiveness and competitiveness of airlines,which in turn seriously jeopardize aviation safety.By combing the research conclusions of predecessors,it is found that personality factors play an important role in the performance of flight attendants.Proactive personality can effectively predict the performance of individuals and encourage them to complete their work and improve their work.But this is not the only factor that affects job performance.Flight attendants as a special group in the service industry,a lot of emotional work is full of the daily life of them.If it can't be effectively adjusted,it will cause serious emotions over time.Exhaustion,which has a significant impact on personal business.In addition,the overall atmosphere of the organization and the rest of the background factors are also closely related to flight attendant performance.Specifically,a high level of organizational atmosphere will bring more organizational support to the flight attendants,reducing the impact of negative behavior on job performance;a low level of organizational atmosphere will reduce the organizational support provided to flight attendants,increase the negative behavior The impact of job performance.Based on the literature and expert opinions,this study puts forward its own research hypothesis,considers and designs two research models:research one,verily the predecessor's research,and examine its active personality from the perspective of emotional labor.The impact of the relationship between flight attendant performance and The relationship between active personality and flight attendant performance is discussed,and the influence of emotional labor in it is analyzed.According to the verification results of Study 1,the study found that there is a significant positive relationship between active personality and flight attendant performance,and it works through emotional labor.However,as a service person in the airline,the overall industry environment of the air transport industry and the aviation organization atmosphere also have a certain intervention effect on the performance of flight attendants.Therefore,on the basis of Study 1,Study 2 continues to explore the interrelationship between initiative personality and flight attendant performance at the organizational level,and considers the role of organizational climate in it.In order to achieve the test of the above research hypothesis,this study adopted a questionnaire survey method to extract 183 flight attendants from China International Airlines and Sichuan Airlines,including background information such as individual gender,age,total flight duration,working years,etc.In the realistic performance of active personality,emotional labor,organizational atmosphere,job performance,etc.,through the establishment of Amos structural equation model and Spss hierarchical regression model,the mediation effect of emotional labor between active personality and job performance and organizational atmosphere are verified.The role of active personality in the influence of flight attendant performance,and the adjustment effects at different levels.The results show that:First,active personality and emotional labor have a significant positive effect,and affect the performance of work through emotional labor;second,as a flight attendant,their personal work performance is affected by the background factorsage like working years;Thirdly,the organizational atmosphere plays a regulatory role in the process of active personality impact on job performance,especially in the active personality at low levels.This study considers the internal influence mechanism of flight attendants'work performance in the context of Chinese culture.This not only validates the previous research results,but also expands the application scope in this field.Most of the existing research results support the influence of personality and emotion on the performance of flight attendants.However,it is still rare to study the impact of organizational climate in aviation organizations.To this end,this study guarantees the scientific and completeness of previous research results,to fill the gaps in previous literature,promote the development of aviation management literature,improve the airline's business level,improve the flight attendant selection and training mechanism,and ensure the flight process.The safety of the cabin and the realization of the sound and rapid development of the air transport industry have certain reference significance.
