With the rise of positive organizational behavior in 1990s, "psychological capital" which emphasizes the power of positive psychology emerges as an international foreland issue. In the new economic environment, enterprises are facing increasing challenges and competition. Thus,compared to the general staff, leaders in enterprises has more need of their psychological capital to improve positive mental capacity to make them better at decision-making and leading subordinates in complex working environment. Besides, authentic leadership is also a hot research topic in recent years. Studies have shown authentic leadership whose leadership behavior is open and transparent can lead to positive work attitudes and work behavior of subordinates, which will enhance the level of the entire team’s performance.Based on the literature review, this study proposed assumptions of relationship between psychological capital of leader, authentic leadership and leadership effectiveness, and prove hypotheses through empirical research. The survey questionnaire has two parts, one is leader questionnaire and the other staff questionnaire. The respondents were middle managers and their straight subordinates from 10 enterprises in Zhejiang province.The questionnaires were handed out by the proportion of one leader questionnaire to three staff questionnaires for psychological capital of leaders and staffs perception of authentic leadership and leadership effectiveness investigation respectively. Finally, the number of valid questionnaires was 169 for the leader questionnaire,523 for staff questionnaires. After averaged staff questionnaires, we got 169 valid samples at last. Through regression analysis, this study found that the leaders’psychological capital had significant positive impact both on authentic leadership and leadership effectiveness. Authentic leadership also had a significant positive effect on leadership effectiveness. And authentic leadership played the mediator role both between psychological capital of leader and leadership effectiveness and four dimensions (self-performance, hope, resilience, optimism) of psychological capital and leadership effectiveness. This study also found demographic variables had no significant impact on psychological capital of leader.
