With the increasingly fierce competition in economic globalization and the deepening of China's reform and opening up,improving the enterprise managers' leadership effectiveness, has turned to be one of the important ways to improve China's enterprise core competitiveness and keep sustainable competitive advantage. In the past 20 years, Bass' s transformational leadership theory has attracted the attention of scholars and business management personnel. Transformational leadership has become one of the most popular methods to know and understand leadership effectiveness. In fact the leader's behavior is influenced by their level of psychological capital. Leaders' positive psychological ability can often produce flexible transformational behavior, and ultimately cause consequence variables changes in leadership effectiveness, rigger positive work attitude and work behaviors as to improve the performance of the whole team. Researching the relationship between the three, can guide the leadership of our country enterprises' practice better, and it is of important theoretical and realistic significance for our country enterprises.This study introduced transformational leadership as a new intermediary variable. It proposed assumptions of relationship between the three and proved hypotheses through empirical research. The survey questionnaire has two parts: one is leader questionnaire and the other is staff questionnaire. The respondents were middle leaders and their direct subordinates from 10 companies in Hubei and Guangdong provinces. The questionnaires were handed out by the proportion of one leader questionnaire to three staff questionnaires for psychological capital of leaders and getting staffs perception of leaders' behaviors respectively. It tested total sample and specific grouping samples through correlation analysis,variance components and multiple regression method by SPSS, finally we concluded the influence and results of psychological capital on leadership effectiveness when we view transformational leadership as intermediary variable. It's final specific conclusions are: the psychological capital of leaders has significant positive effect on leadership effectiveness; the psychological capital of leaders has significant positive effect on transformational leadership behavior; transformational leadership behavior has significant positive influence on leadership effectiveness; psychological capital of leaders as well as its four dimensions has a significant positive impact on leadership effectiveness through the transformational leadership.
