Salary has a positive impact on improving the performances of employee and organization significantly. It is also one of the important ways for staff motivation. According to the need of employees’salary motivation and the different attributions of employees’salary preferences, building up a human-oriented incentive salary system is the practical problem faced by commercial bank.As the competition among domestic commercial banks has increased, commercial banks continue to increase their salary expenditures year by year, in order to attract, motivate and retain talent. However, the professional survey shows that overall satisfaction of employees’salary does not increase with the growth of labor cost, and it causes the waste of salary resource. As the regulators pay more attention in salary restraint and supervision over commercial banks stringently, how to achieve maximum effectiveness of incentive salary with limited resources has attracted a great concern in practice and theory.The study found that the demand preference of employees’salary incentive complied with the principle of incentive theory. The employee with the different characteristics had the different salary preference under the demand hierarchical classification method. Therefore, by increasing the payment of salary items with the employee’s high degree of preference, commercial banks could improve the incentive salary system, achieve the goals of organization, maintain and stimulate the enthusiasm and creativity of employees, and finally improve the competitiveness. The study is divided into five parts:The first part introduces the research background, purpose and meaning, main ideas, research methods and innovations. The second part is a literature review of the relevant theory. The third part presents the research design, assumptions and processes. The fourth part represents an empirical study by data analysis. The fifth part concludes the study, proposes the managerial implications, and identifies the limitations and future works.
