As the fierce competition of economic globalization, there is no doubt that employeecreativity is very important in today’s highly interactive working environment. How tomotivate employee creativity became one of the greatest challenges to company managers.Because of the widely adoption of pay-for-performance in our country, and collectivism hasbeen regarded as the important cultural value in China as well, this paper selects them assituational variables, then we will examine the moderation of them on the relationshipbetween LMX and creativity.Based on the above analysis, at first, we reviewed existing research from home andabroad. Then we proposed hypothesises and theoretical framework on this basis, andanalysed the reliability and validity of questionnaires after collecting the data, and weanalysed the data through regression method in spss and lisrel after testing the reliability andvalidity of the questionnaire. At last, we examined the relationship between LMX andcreativity and the moderation of pay-for-performance and colletivism through regressionanalysis. The main results of the study are as following:(1)there is a positive relationshipbetween LMX and employee creativity;(2)distribution justice of merit pay moderated therelation between LMX and employee creativity negatively;(3)incentive intensity of meritpay moderated the relation between LMX and employee creativity positively;(4)collectivism moderated the relation between LMX and employee creativity negatively;(5)collectivism will not influence the moderation of distribution justice of merit pay on therelationship between LMX and employee creativity;(6)collectivism will enhace themoderation of incentive intensity of merit pay on the relationship between LMX andemployee creativity.
