The21st century is an era with rapid change. Enterprises are faced with more and more fierce competition situation, it is important to make innovations in order to survive in such environment. Innovation depends on knowledge, effective knowledge sharing can promote the flow and proliferation of knowledge within the organization. So, how to make the knowledge resource flow freely among employees is an imperative problem for the modern organizations.In order to find the effective method to promote knowledge sharing among employees, researchers have devoted much effort to study the factors which will affect knowledge sharing willingness. Cultural factors have been proved by researchers to be factors which play important role in knowledge sharing. China is featured with its unique cultural characteristics, and the collectivism and long-term orientation is especially obvious for Chinese. Accordingly, a correct understanding of China’s culture and exploring the mechanism of the effect of culture factors on knowledge sharing is helpful for our management practice in China. This research focuses on collectivism and long-term orientation, and intends to explore the mechanism of their influence on knowledge sharing and personal innovation.Based on a comprehensive literature review, following the way of "collectivism, long-term orientation to perception of people of one’s own side、perception of long time interaction to knowledge sharing and personal innovation", the study put forwords concrete research hypotheses and theory model. I collected data by questionnaires from enterprise staffs, and test the hypotheses by using structure equation models. The main conclusions are as follows:(1) Refine the concept and demensions of collectivism and develop a new scale of collectivism in Chines context with good reliability and validity.(2) Explore the hidden mechanism of the eccfect of collectivism and long-term orientation on knowledge sharing. Results indicate that collectivism and long-term orientation have positive effect on knowledge sharing, and perception of people of one’s owns side and perception of long time interaction plays a mediate role beween them.(3) Verify that knowledge sharing has positive effect on personal innovation.On the whole, this study is maily an exploration. The conclusions enriched theories about culture、knowledge management and innovation to a degree and it is helpful for our management practices in China.
