The increasing uncertainty of organizational environment is testing the survival and development of organization, which gives a challenge to the employees in adaptability. In this case, the job stress of employees will inevitably be produced. However, job stress was regarded as negative factors in most of the correlational research. Many researchers consider job stress could result in job burnout, absenteeism, demission and poor performance. Job stress, however, is divided into two kinds:negative stress and positive stress, In positive sense, job stress is beneficial to job involvement, inner joy, organizational commitment, performance improvement, etc. Only emphasizing to reduce job stress is one-sided and unscientific. The positive effect of job stress should also become the focus of this field. Therefore, how to carry out job stress management and how to promote the development of positive job stess has became the issues in theory and practice.Based on the theory of flow experience, this article analyzes the combination of JDC model and autotelic experience, the influence of job demand and job control on autotelic experience, the mediating effect of job control between job demand and autotelic experience. In the perspective of positive organizational behavior, there will be a great value in analyzing positive job stress management and discussing the sustaining method of autotelic experience. In this paper, based on empirical research, with the method of qualitative and quantitative research, the significance of analysizing the influence of JDC model on autotelic experience is as follows:Firstly, in terms of qualitative research, through the analysis of a number of literature, the impact model of JDC model on autotelic experience is built; Secondly, in terms of quantitative research, factor anaylsis, analysis of variance, correlation analysis and regression analysis it can make up the deficiency of qualitative research. Specific contents as follows:Part1:Describe the background and significance. Express the research content and framework. State the research methods and explain the creative point of this paper; Part2:Review the literature of JDC model, flow experience, autotelic experience in concept definition, content structure, theory development and comment the correlative theory; Part3:Propose the conceptual model and research hypotheses. Explain the measure of variables, data collection, sample selection and questionnaire analysis. Analyze the direct impact of job demand on autotelic experience and the mediating effect of job control between job demand and autotelic experience through SPSS17.0. Part4:Sum up the main conclusions and state the enlightenment. Analyze the limitations and future research.There are three innovation points:First, this research combines the JDC job stress model and the theory of flow experience and analyzes the influence of JDC model on autotelic experience. However, the academia has ignored the research related to this aspest. The paper exploringly finds the quantitative relationship between job demand and autotelic experience, job demand and job control, job control and autotelic experience, job control and job demand and autotelic experience. Second, the theory of flow experience is introduced into the theoretical study of human resource management. At present, there is little research related to this area in foreign countries. While the domestic research is always limited into the area of education, sports and art, etc., In this paper, the flow experience theory is introduced into the research of human resource management in Chinese context. This exploration has great significance of innovation. In addition, this paper suggests that the managers need synthesize job demand and job control to manage job stress. The managers should not only pay attention to the negative stress, but also pay more attention to positive job stress such as autotelic experience. Third, it discusses the positive effect of job stress from the view of positive organizational behaviour. In the past, most of the research on job stress is based on the negative aspects, while this paper provides a new research method, which expands the scope of job stress study. Morever, this paper puts forward the idea that the employees should improve their own comprehensive quality to deal with job stress more effectively. It is not only beneficial to the reduction or disappearance of negative stress, but also beneficial to the emergence of automatic experience.There are six conclusions:First, job demand and its dimensions, job control and its dimensions, autotelic experience are in different level; Second, the influence of demographic variables on job demand, job control and autotelic experience is different; Third, job demand has significant positive influence on autotelic experience; Fourth, job demand has significant positive influence on job control; Fifth, job control has significant positive influence on autotelic experience; Sixth, job control has partial mediating effect on the relationship between job demand and autotelic experience.There are two limitations:First, the lack of sample. Although the units include large state-owned enterprises, small and medium-sized private enterprises, foreign enterprises and so on, due to the limitations of time, space and financial condition, the quantity of covering area and industry is not enough. Moreover, the number of samples is only342. The representativeness of research results has yet to be further discussed. Second, the limitations of research methods. This paper mainly adopts questionnaire survey method, which is relatively single. Most of the questionnaire is entrusted to issue. It is difficult to guarantee that all the questionnaires are answered seriously. In addition, the scales are designed by foreign scholars, so there may be deviation in Chinese context. Although this paper have tested the relationship between variables, some of the conclusions is still in the theoretical derivation level and they need to be studied in the future.
