With the rapid development of social economy, enterprises make constant progress, and human resource management is also along with the changes of the external environment in changing and developing. The duties for human resource management become more extensive and more strategic by early personnel administration. Nowadays, Human resource management can assist the enterprise management in many ways. As an important part of human resource management, the performance management can help to improve the continuity of staff performance, and ensure employee performance in line with the strategic targets of the company, and help the company to achieve strategic objectives. How to establish a scientific performance management system, and how to accurately evaluate the performance of employees, is the focus to enterprises. As an effective performance measurement tools, key performance indicators has been widely concerned.XT founded in2009, is an IT comprehensive service company which is established in accordance with the modern enterprise system model. XT’s business mainly covers the software development and system integration, information and value-added services, engineering construction, communications products sales and so on. This paper takes the XT Company’s equipment maintenance personnel as an example, to optimize design their performance management system, and tries to make this pilot work as a good foundation for the company to carry out the comprehensive performance management.Based on the satisfaction survey and interview with equipment maintenance personnel, this paper makes a summary and indepth analysis of the problems in their performance management. Meanwhile, we use the relevant theories to optimize their performance management system.When designing performance indicators, this paper integrates key performance indicator with objective management. It optimizes the performance management system of equipment maintenance personnel in comply with the process of performance management. In the design, the continuous dual communication between managers and staff on performance management process is concerned, the performance appeal system has been applied and the application scope of performance assessment result has been enlarged. It makes up the deficiency of the original system and reconstructs a performance management system which accords with the actual situation of the company and the trait of equipment maintenance personnel. The innovation of this paper is that it combines performance management theory with equipment maintenance personnel performance management status, and by introducing KPI, it tries to optimize design equipment maintenance personnel performance management system and build of the equipment maintenance personnel performance evaluation form.The improvement of performance management system of equipment maintenance personnel in XT Company plays an important role in enhancing capabilities of staff, improving the performance of staff and company. It generates great significance to increase company competitiveness and meet the strategic objectives. At the same time, the research on performance management system of equipment maintenance personnel in XT Company provides reference and experience to IT comprehensive service companies on how to design performance management system based on its own situation and features.
