Due to the severe global competition and the change of organizational environment whichhas become more and more drastic, employees feel psychological contract breaches as acommon phenomenon. For this reason, the impact of psychological contract breaches on theattitude and behavior of employees has becoming a hot research field these years.Based on previous researches, this thesis is designed to discuss the influence ofpsychological contract breach of different types on the in-role behavior and organizationalcitizenship behavior of employees, as well as its influence on affective commitment and the roleaffective commitment plays in the process of psychological contract breach affecting thework-related behavior. A questionnaire survey was conducted among360employees in HangZhou, Su Zhou, Chang Zhou and Qing Dao. The data were processed by using structuralequation modeling, together with factor analysis, variation analysis, correlation analysis andregression analysis.According to the results of data analysis, this thesis comes to the conclusion that:(1) Psychological contract breaches are negatively correlated with affective commitment,in-role behavior and organizational citizenship behavior significantly.(2) The influence of psychological contract breaches on the in-role behavior is notsignificant.(3) The influence of psychological contract breaches on organizational citizenship behaviordirected at the organization (OCB-O) is greater than its influence on organizationalcitizenship behavior directed at individuals (OCB-I).(4) Affective commitment has incomplete mediate effect between breaches of relationalpsychological contract and OCB-O, while it has complete mediate effect betweenbreaches of relational psychological contract and OCB-I.(5) Breaches of transactional psychological contract impact the organizational citizenshipbehavior directly, while affective commitment has no mediate effect.
