Research On Influence Factors And Cultivation Of Pro-commissioned Commanding Officers’ Leadership In The Military Multiversities

The Pre-commissioned Commanding Officers (PCO) are our army commanders at all levels and the backbone of running the army in the future, whose leadership directly affects the level of the forces construction. Therefore, Strengthening the cultivation of PCO leadership is not only the realistic requirements of the talent training in the military multiversities, but also the objective needs of the development of the military in the future.This thesis conducts an in-depth research and systematic study on the core problems of the PCO leadership, including the constituent elements, influencing factors and cultivating countermeasures. First of all, we put forward the analytical framework of leadership elements on the basis of the word frequency statistics of the leadership literature and set on a questionnaire on the basis of the analytical framework above and combined with the characteristics of the PCO leadership and the need of commanding officers’leadership in the grass-roots units. Then we conduct a survey on commanding officers in the grass-roots units, and arrived at the structural model of leadership constituent elements of PCO through analyzing the results of the questionnaire by the method of factor analysis, including thirty entries and four factors of quality, ability, trait and knowledge. Secondly, we set six main influencing factors based on the constituent elements of the PCO leadership. Then we design a PCO leadership questionnaire by ourselves on the basis of learning from and adapting mature leadership questionnaires. Meanwhile, we conduct a survey on PCO in three military multiversities and do systematic analysis of the data of the questionnaire by correlation analysis, regression analysis and so on. After the in-depth analysis, we acquire a conclusion that the influencing factors of PCO leadership have significant effects on PCO leadership. Finally, according to the results of the above analysis, we find some questions during the cultivation of the PCO leadership and put forward some specific cultivating countermeasures on how to cultivate the PCO leadership, such as establishing ideas of leadership cultivation, perfecting the methods of leadership cultivation, improving the mechanism of leadership cultivation, and optimizing the environment of leadership cultivation.
