As an important achievement of school-running system innovation of Chinese higher education, independent colleges play an important role on popularizing the higher education and relieving the financial pressure caused by continued expansion of higher education. Independent college suffers great stress of development in the intense educational market competition. As core human resource of higher education, teachers are key to success of education competition. Therefore, attracting talent and fully motivate the employees’ initiative for work by establishing effective payment motivation mechanism and putting incentive theory into use will be very important to talents retaining, effect improvement and long-term development.This paper takes K independent college as an sample, and concluded that defections exist in staff-student ratio, position structure, qualification structure, professional title structure by data analysis. According to the information provided by college, we know that salary incentive has little effect to teachers with low salary satisfaction level. The results of questionnaire and interview show the weakness of salary system design in terms of lacking of equity within the college and external market competitiveness, simple incentives target, long-term incentive and performance evaluation system shortage.After diving deep into the current salary incentive system, problems and reasons, I analyze the competitiveness of salary incentive in K college on external and internal factors and find K college underperforming the average on utilizing external opportunities and reducing the external threats and being weak on internal incentive elements. It indicates the incentive system does not have positive effect. Therefore, I put forward the ideas of improving the salary incentive system in K college in the aspects of economy and equity principle, payment and human capital investment, salary structure adjustment, combination of position and performance salary, perfecting the supporting facilities and regulating assessment system on the basis of the domestic and overseas experience on teachers’salary incentive system.
