With the deepening of economic globalization and the increasing of organizationalcomplexity, enterprises must organize the importance of the efficient team. It can adaptthe competition environment of fierce market, establish and maintain the advantage, inorder to change and innovate the leadership and organizational management. Leadershipplays a crucial role on high-performance team. Team leadership can come from outsideand within the team. We especially explain the within of team leadership.This can bedivided into two forms. One is vertical transformational leadership, The other is sharedleadership. Two leadership behaviors are crucial for the formation and development ofthe team, it is necessary to study the mechanism of the two leaderships.Method:In this study, we examined in a sample of225teams in military. We use empiricalresearch methods, in order to find out the Leadership on Team Effectiveness in different contexts, clarify the intermediary role of team learning and collective efficacy, anddiscuss the multi-level variables of the team and organization. At last, we set up amultiple mechanism model of team leadership on team effectiveness.Result:First, the transformational leadership and shared leadership in a team havesignificant positive prediction efforts on team satisfaction (β=0.390***, β=0.315***);and have significant prediction functions on team identification (β=0.719***, β=0.4565***).Second, the transformational leadership and shared leadership in a team havepositive effects on team learning and collective efficacy (β=0.409***~0.767***). Teamlearning, collective efficacy play mediating roles between transformational leadershipand team satisfaction, team identification. Team learning plays a fully mediated betweenshared leadership and team satisfaction; it also plays a mediated between sharedleadership and team identification. Collective efficacy plays a mediating role betweenshared leadership and team satisfaction, team identification.Third, team learning plays a mediating role between collective efficacy and teamsatisfaction, team identification.Fourth, the transformational leadership in a organization has a direct impact on teamsatisfaction (β=0.225△) Also have positive prediction function to team identification (β=0.162*). The transformational leadership in a team play a partial intermediary effectbetween the transformational leadership in a organization and team satisfaction, teamidentification.Conclusion:At the team level, the leadership has a positive prediction on team effectiveness. Forexample, the team which has high degree of transformational leadership or sharedleadership, the team satisfaction and team identification will be higher. The intermediaryroles of team learning and collective efficacy were established. the transformationalleadership and shared leadership are able to enhance team learning ability, improve thecollective efficacy, and thus influence the team effectiveness.The team members which have higher degree of collective efficacy are more willing to improve team satisfactionand team identification by team learning. At the organizational level, the transformationalleadership in an organizational also has an effect on team satisfaction and team identity.The transformational leadership in a team plays a mediating role between thetransformational leadership in an organization and team effectiveness. This paper hascertain theoretical value and practical significance on the reform of leadership, innovatethe organizational management, and building the efficient team.
