As always, conscientiousness is the main research object in the field of managerialpsychology and behavioral science, and how to enhance and strengthen theconscientiousness of the employees in order to improve their performance become themost important thing in the enterprise management. Moreover, as a measurableregulatory mechanism, the accountability not only can predict and control the behaviorof employees, but also influence their work attitude and output, however the theoreticalresearch about it is relatively lacking in academia at present. So, introduce the conceptof accountability to the research of the relationship between consciousness andperformance has an important theoretical and practical value.On the basis of summing up the past literatures, the paper builds the measurementscale of accountability and consciousness under the background of Chinese enterprises,and use the mature measurement scale of performance of other countries forreference.Through the pre-test for the questionnaire, we adjust the indicators anddesigning, then forming a small sample of the questionnaire. Data of82small sampleswhich was random obtained from different type of enterprise in china was statisticallyanalyzed by SPSS19.0, we modify the index system and form the formal questionnaireat the basis of analysis result. Then survey and analysis for a large sample, through theexploratory factor analysis and confirmatory factor analysis based on the412sampledata using SPSS19.0and AMOS17.0, we find that the conscientiousness of chinaemployees have four dimensions: responsibility cognition, responsibility emotion,responsibility behavior, responsibility trait, accountability was constructed byaccountability environment, accountability system, control and support system,andreinforcement or punishment mechanism, At the same time, performance is measuredby two dimensions, including task performance and contextual performance. And, weexplore the relationship between conscientiousness and performance, and find thatconscientiousness has obvious promoting effect on both task performance andcontextual performance. Compared with other similar studies, this paper furtherintroduce accountability as a moderator variable, and study its impact on therelationship between consciousness and performance,and found the level ofaccountability can positive significantly adjust the influence of consciousness to thework performance. Finally, this paper draws the conclusion at the same time analysis its shortcomings,it provides the direction and thinking for the follow-up study, this study proposes a setindex system of accountability, consciousness and performance related variable, whichhas pioneering meaning for the future study.
