Research on trust has shown that organizational trust has an profound impact to employee behavior and job performance. However, there are disputes between the organizational trust and personal job performance in academic circles. Because organizational trust could be divided into contextual trust and institutional-based trust,and they have different impacts to job performance. Then contextual trust and institutional-based trust, in such an environmental like china, which have bigger impact to performance? Besides, in the knowledge economic era, what’s the influence of the organizational trust to job performance of the knowledge employees? All these questions make china scholars and entrepreneurs feel puzzled. So, this text will research the effect of organizational trust on knowledge staff’s job performance, and compare the effect of contextual trust and institutional-based trust to job performance.In view of the past trust classification, it is based on the trust object, which is not comprehensive and can’t brace my research. This text divides organizational trust into contextual trust and institutional-based trust, and divide job performance into task performance, contextual trust and innovation performance.This research conducted a questionnaire survey to knowledge employees on the basis of theoretical analysis, and do the statistical analysis by Spss17.0. We examine the validity of the inventory by using factor analysis and test the internal consistency reliability by using Alpha coefficient test. We study the relationship between the variables by correlation, regression, and path analysis. Finally, we build the model of organizational trust---personal performance, and draw the following conclusions:1.There are two different trust in organization, which are contextual trust and institution-based trust,all they have significant impact to job performance.2.Every dimension of the organizational trust is a not juxtaposed relationship. Contextual trust and institution-based trust have a mutual impact.3.Every dimension of the work performance is not a paratactic relation, they interact, a kind of performance will also drive the other performance to improve.4.The organizational trust have a sipositive impact on employees’ job performance. Every dimension of the trust have positive impact on innovation performance and task performance and contextual performance.5.Every dimension of the trust have a different effect on every dimension of the employees’ job performance. institutional-based trust have a bigger effect on innovation performance than contextual trust.The contextual trust have a smaller impact on the task performance than the institutional-based trust. Contextual trust have a smaller impact on contextual performance than the institutional-based trust. Compared with the contextual trust, institutional-based trust have a bigger impact on employees.
