The mechanism between high performance work system and firm performance hasbecome one of the most important issues in the field of strategic human resourcemanagement. It is generally believed that high performance work system has a positiveeffect on firm performance. However, what is the mechanism of high performance worksystem and firm performance has not reached the same conclusion. With the complexenvironment, people have realized the importance of organizational learning andlearning organization. But now few empirical studies have conducted. This paperconducts the exploratory study to clarify the relationship among high performance worksystem, organizational learning capability and firm performance by takingorganizational learning capability as the mediator between high performance worksystem and firm performance.This study is carried out at the enterprise level, and obtains782validquestionnaires by the way of questionnaire survey. Internal consistency reliability,exploratory factor analysis and confirmatory factor analysis are conducted to examinethe reliability and validity of high performance work system, organizational learningcapability and firm performance. Then the descriptive analysis, correlation analysis andregression analysis are proceeded to explore the relationships among the variables.The major results are as follows:(1) high performance work system has a positiveeffect on firm performance, human resource performance, innovational performanceand financial performance; Compared with the financial performance, high performancework system has more effect on the non-financial performance of human resourceperformance, innovational performance.(2) Timely information share, training systemsfor common development and strict recruitment/selection have positive effects onhuman resource performance; timely information share and systematic performancemanagement have positive effect on innovational performance; and timely informationshare has positive effect on financial performance.(3) High performance work systemhas indirect effect on firm performance through organizational learning capability,which has a partial intermediary role between high performance work system and firmperformance. What’s more, organizational learning capability has a partial intermediary role between high performance work system and human resource performance, andseparately has a fully intermediary role between high performance work system andinnovational performance and financial performance.
