Since Huselid (1995) put forward the concept "High Performance Work System", academic circles has given extensive attention on it, most research proves that there is a positive relationship between HPWS and organizational performance. However, previous studies did not explore the relationship between the different dimensions of high performance work system and organizational performance, there is also dispute about the impact mechanism between HPWS and organizational performance (Becker&Gerhart,1994; Yichi Zhang, Huang Tao&Li Qi,2004). As the knowledge and learning become more and more important in the organization competition, how the organization uses the the existing and unknown knowledge becomes the core of the organization to achieve competitive advantage. The paper assumes that HPWS can promote the organizational market performance by exploratory learning and exploitory learning. In addition, leader’s style is not only a key factor affecting business performance (Shang yan Yu, Yang Yue&Zeng Jing,2012), but also a very important element for organizational learning (Lahteenmarki,2001 & Senge,1990). In this paper, from the view point of learning strategy, we discussed the relationship between HPWS and organization performance, and the moderating role of paternalistic leadership between learning strategy and organization performance.Through the way of questionnaire, this study shows that:HPWS can partly promote the market performance by exploration learning, and fully promote the market performance by exploitation learning. In addition, benevolent leadership and ethical leadership positively moderate the relationship between the learning strategy and organizational market performance. Authoritarian leadership do not have moderating role between learning strategy.
