Working Embedded Relationship Organizational Support, Turnover Intention

Abstract/Summary:
The Job Embeddedness theory is a new model to explain turnover for recent years. Job embeddedness reflects the degree employees set in their job. Employees are tied to their job due to factors on-job or off-job. In order to identify the structure and status of the employees’job embeddedness in China, this research revised the job embeddedness scale and the perceived organizational support scale based on literature studying, field interview and questionnaires. This research also analysed the relationship between embeddedness and related veriables which is perceived organizational support and turnover intention.This research tested on719employees in Jiangsu and Shandong province. And statistical measures such as exploratory factor analysis, confirmatory factor, correlation analysis, regression analysis, Independent-Samples t test and one-way ANOVA was used to analyze the data collected. Conclusions are as follows:1. Employees’job embeddedness contains six factors:organizational fit, organizational link, organizational sacrifice, community fit, community link and community sacrifice. The job embeddedness scale shows a reasonable reliability and validity.2. Emloyees’ perceived organizational support is composed of three factors such as caring about well-being, identifying value and working support. The perceived organizational support scale shows a reasonable reliability and validity.3. Employees’ job embeddedness can negatively predict turnover intentionion; Employees’ job embeddedness can positively predict perceived organizational support; Employees’ perceived organizational support can negatively predict turnover intentionion.4. Significant differences of job embeddedness were found on veriables of age, education, work experience, position, enterprise property, and urban/roral satus. Significant differences of perceived organizational support were found on veriables of education, position, enterprise property, and urban/roral satus. And significant differences of turnover intention were found on veriables of age, work experience, position, enterprise property, and urban/roral satus.5. Employees’perceived organizational support has partial mediate effect on job embeddedness and turnover intention. Employees’perceived organizational support has partial mediate effect on the relationship between Organization-Fit and turnover intention, on the relationship between Organization-Sacrifice and turnover intention, on the relationship between Community-Fit and turnover intention, and the relationship between Community-Sacrifice and turnover intention.
