With the fast extend of economic globalization, the competition among Chineseenterprises has already entered in the white-hot stage, and the core of the competition is thecompetition of talents. However, the resources of the organization are limited, so theemployees are facing huge pressure of competition on the salary distribution, promotionmechanism, performance evaluation, respected degree,leadership trust degree and so on. Thus,improper handling will make employees’ injustice feeling produce,then may appear emotionalconfrontation, job performance reduce, even quit the job, finally count against theorganization’s stability and development. From the perspective of attribution to discussorganizational justice’s generation mechanism, When the unjust events occur, most of theresponsibility can more easily shift to employees’ direct leadership, because the directleadership directly determine the interests distribution. They say that “not worry about poverty,but rather about the uneven distribution of wealth”, in order to maintain the employees’organizational justice and organization image, promoting the justice of leadership is necessary.As the common characteristic of organizations that under the background of Chineseculture, paternalistic leadership plays a decisive role on resource allocation.Thus, researchingthe impact of paternalism leadership on the organizational justice has important significance.But chaxu climate’s universal existence causes the leadership could not complete justice, andeven if the leadership show consistent leadership behavior, in-group member and out-groupmember’s feeling of justice is not the same.Therefore, under the background of Chineseculture, researching the impact of paternalistic leadership on organizational justice should notignore the moderating effect of the moderation variable--chaxu climate.The investigation objects are the employees in the Yangtze River delta region, collecting237effective questionnaires in all. For research methods of data,SPSS17.0and AMOS20.0areadopted to conduct the exploratory factor analysis,reliability analysis,validity analysis, oneway analysis of variance,correlation analysis and regression analysis.The conclusion reached as follow: Benevolent leadership and moral leadership both have significant positive influenceon each dimension of organizational justice; authoritarian leadership have significant negativeinfluence on each dimension of organizational justice. Each dimension of chaxu climate hasmoderating effect between authoritarian leadership and organizational justice; Each dimensionof chaxu climate has moderating effect between benevolent leadership and organizationaljustice;Each dimension of chaxu climate has little moderating effect between moral leadershipand organizational justice.
