To gain competitive advantage and core competitiveness continuously, thestate-owned commercial banks must grasp high-quality personnel in the increasinglycompetitive financial markets. At present, the state-owned commercial bank is in thedrawbacks of the incentive management on the knowledge worker, update and designthe incentive mechanism has become an urgent problem.In this paper, through the analysis of the present situation of incentive system onknowledge staff in state-owned commercial banks, there is a significant problem inthe aspects of motivation theory, incentive mechanism and incentive measures. In thetheory of psychological contract and excitation, to research the role that psychologicalcontract plays in the incentive. Psychological contract is the intermediary forincentive system’s operation, and also is the precondition of incentive implementationprocess, to put forward the psychological contract-incentive mechanism model, anddemonstrates the necessity and importance to design the incentive mechanism basedon psychological contract.A questionnaire survey of knowledge staff in state-owned commercial banks isconducted through psychological contract questionnaire, to study the psychologicalcontract status. Data were analyzed by using the statistical software SPSS, obtainedthe following results: psychological contract is the three-dimensional structure ofknowledge staff in state-owned commercial bank; personal property variables has asignificant impact on some factors of psychological contract; in the psychologicalcontract of knowledge staff in state-owned commercial banks, the performance oforganization fulfilling its responsibility is relevant to the performance of stafffulfilling its responsibility on some levels.At the last of the paper, on the basis of the above conclusions, a model ofincentive system is established to excite knowledge staff in the state-ownedcommercial bank based on the psychological contract. The incentive strategy systemis constructed from the dimensions of transaction-psychological contract, thedimensions of relationship-psychological contract and the dimensions ofdevelopment-psychological contract, to set up the whole incentive system onknowledge staff in state-owned commercial banks based on psychological contract.
