In today's world,economic globalization is still the development trend and tendency of all countries,and trade between countries is increasingly frequent.Under this background,more and more multinational corporations start to send long-term overseas employees to the target market to open up the international market.The advantage of this strategy is that overseas employees can collect first-hand local information timely to help the parent company quickly understand the operation of different markets and provide an important basis for company decision-making.Therefore,the strategy of sending overseas employees by multinational companies is of great strategic significance for the long-term development of the company's overseas market.Facing the current situation of weak growth in domestic market,the executive department of Z state-owned enterprise put forward the "Going Out" strategy,calling on enterprises in the industry to actively participate in international competition and look for new market growth points,and formulated a series of incentives for enterprises in the industry.As one of the early enterprises to explore overseas markets in the industry,Z state-owned enterpriseactively responded to the call of the industry,and thensent business personnel to several major overseas markets to carry out long-term work in the local area.At that time there were few enterprises in the industry sent employees abroadand the overseas employees of Z state-owned enterprise were lack of professional working experience.Hence,Z state-owned enterprise had insufficient experience in the management of overseas employees.However,the incentive problem is the key problem of management,so when the overseas employees show obvious burnout,homesick and turnover intention,we want to know how to motivate employees through effective incentives and reduce their negative emotions,which is the focus of this paper.Guided by the psychological contract theory and non-material incentive theory,this paper discusses the importance of non-material incentive in the incentive system and the relationship between psychological contract and non-material incentive.At the same time,based on the three-dimensional structure of psychological contract,this paper objectively describes the current psychological situation of overseas employees of Z state-owned enterprise by means of scale tools and questionnaires.Based on the low scores,combined them with interviews and typical events review,the demands of overseas employees which are not perceived and satisfied by the enterprise are pointed out.Finally,through the status of the Z state-owned enterprise overseas employees' psychological contract,a set of non-material incentive mechanism suitable for all overseas employees in this enterprise is summarized.
