In an era of change, today’s enterprises are faced with the increasingly fierce, dynamicand changeful market environment, so they need give full play to the wisdom of everyemployee and encourage them to actively participate in management, which is self-evidentimportance of enterprise to survival and development. Previous research has shown that voicebehavior which of its containing adventurous and challenging of the organization’s presentsituation and different from the general extra-role of behavior, is under the influence ofleadership style. Besides, this study supposed that the employees’ of different organizationalidentification and employees’ personality also play a different role between them, thusexamining the internal mechanism.In this study, the researcher used316employees as the research samples, explored theinfluence of different dimensions of paternalistic leadership under the background of Chineseculture on employee behavior, and respectively discussed the mediating effect oforganizational identification between them and the moderating effect of personality traits(extroversion and conscientiousness) for the relationship between them. On the socialexchange theory and individual and the environment interaction theory as guidance toestablish the theoretical model of this study, and use the method of questionnaire to collectdata, and then using SPSS and AMOS statistics software for data analysis, including thenormality test, common method bias test and structural equation inspection, etc. Therefore,this study had the following conclusions:(1) the organizational identification and advice behavior of enterprise employees bothexist significant differences on demographic variables of education degree and position,namely education degree of high school/technical secondary school and less employees,enterprise middle managers both have the highest points in organizational identification andvoice behavior.(2) Benevolence and moral leaderships have positive influences on employee’s advicebehavior, and the influence of benevolent leadership is greater than moral one. (3) the employees’ organizational identification is one of the important factors affectingthe voice behavior, and organizational identification play partial intermediary rolerespectively between benevolence, moral leadership and advice behavior.(4) the factors of personality (extroversion and conscientiousness) also has a positiveinfluence on advice behavior, and extroversion has significantly moderating effect on therelationship between benevolence,moral leadership and advice behavior. In other word, themain effect would be stronger when the moderator was high.Finally, the results of this research has carried on the theoretical and practicalsignificance to discuss, and put forward the corresponding management inspirations.
