Organizational Citizenship Behavior(OCB) is a hot research topic in human resource management, however, scholars have found that not all the OCB is voluntary and altruistic, and it also has its own "dark side".The concept of Compulsory Citizenship Behavior(CCB) is put forward on the basis of this study,It has a certain relationship with the organizational citizenship behavior, but also has a strict distinction on the scope.CCB is not a real willingness of employees, but a passive behavior, not only is not conducive to the task performance and the improvement of the surrounding performance,instead, it will restrict the long-term development of enterprises.Current studies have indicated that the leadership style may have an impact on the behavior of employees,Paternalistic Leadership(PL) as an important part of indigenous research,it is peculiar to the Chinese enterprise managers. This paper is under the background of Chinese culture to explore effects of PL and its various dimensions on CCB.This paper divided PL into three dimensions as authoritarian leadership and benevolent leadership, moral leadership on the basis of previous study to PL, CCB can be divided into three dimensions:stressful behavior, instrumental behavior, and organizational political behavior. In order to explore the mechanism of PL on CCB,this paper choose Organizational Identification(OI) as the mediator,according to the previous research on CCB antecedents and outcome variables of PL.Tradition is an important characteristic of Chinese employees,when employees with different levels of tradition face the same internal or external environment, it is very likely that they will react differently,so the paper also choose employee tradition as a moderator. Finally, we select the demographic characteristics of employees, such as gender, age, education and other factors as control variables.On the basis of previous studies, this paper constructs the research model,puts forward the corresponding hypothesis,and makes the questionnaire.Firstly,the pre survey questionnaire is needed, to make sure the final questionnaire has good reliability and validity by reliability test and validity test,then the final item of the questionnaire is determined. Secondly,conduct the formal questionnaire survey,research the influence of PL with the dimensions of PL on CCB with the the dimensions of CCB,meanwhile,the mediating effect of OI and the moderating effect of Tradition are analyzed.The research result show that:(1)There are differences between the different types of employees, gender, age, education, position and the nature of the unit have an impact on the compulsory citizenship behavior.(2)PL has a significant negative effect on CCB,which is,the authoritarian leadership has a significant positive effect on CCB,moral leadership has a significant negative effect on CCB, no significant correlation between benevolent leadership and CCB.(3)The three dimensions of PL all have significant influence on the three dimensions of CCB.The authoritarian leadership has a significant positive correlation with stressful behavior, instrumental behavior, and organizational political behavior, the benevolent leadership has a significant negative correlation with stressful behavior, and the moral leadership has a significant negative correlation with organizational political behavior.(4)OI has a part of mediating effect between PL and CCB.Inside,it has a part of mediating effect between the authoritarian leadership and CCB,moreover, it has completely mediating effect between the moral leadership and CCB.(5)Tradition has an significant moderating effect on the influence between PL and CCB.Inside,it has an significant moderating effect on the relation between PL with the moral leadership, the benevolent leadership and CCB,no moderating effect between the authoritarian leadership and CCB.According to the research conclusion, this paper puts forward the corresponding suggestions from the point of view of enterprise management. And point out the existing problems and the prospect of future research.
