In recent years, more and more researches show that emotional labor will affect the operation of personnel. Because of the good effects by the positive mood of personnel, customers will give more benefits to the organizations. So, what the organizations shall do is trying their best to let the personnel in good mood. In order to complete this goal, all works shall be done on the basis of emotional rules which mean the personnel shall express their emotions according to the emotional regulations to reach the emotional requirements of organizations.With restricts of emotional rules, personnel will adopt different emotional expression strategies including deep action and surface action to meet the requirements of organizations. Per the previous research results, the internal feelings of the personnel will be changed and become better if they adopt the deep action. Conversely, the internal feelings of personnel will not be changed if they adopt the surface action. It is just one way of emotional pretending and this will lead to the emotional exhaustion if the condition will not be better in a long period. Otherwise, the emotional intelligence of personnel will not affect the emotional adjustment.In this paper, emotional rules is regarded as independent variable, emotional expression is regarded as mediating variable and emotional exhaustion is regarded as dependent variable, the relationships among them will be discussed. Besides that, emotional intelligence is taken into account as accommodation, its function between the emotional rules and emotional expression will be researched as well.All the data in this research is collected by questionnaire. SPSS and LISREL are the main tools to analyze the204reports in aspect of description analysis, ANOVA, relativity, regression and so on. After the researches for all hypotheses, the conclusions show that:There’re positive correlations between positive emotional rules and deep action, negative rules and surface action, and surface action and emotional exhaustion. There’s negative correlation between deep action and emotional exhaustion. Emotional expression is the mediation of negative emotional rules and emotional exhaustion. And the emotional intelligence of personnel will not affect their choices of emotional expression when they’re facing the different emotional requirements of the organizations.This will give some advices to the organizations how they can decrease the level of emotional exhaustion, increase the enthusiasm and performances of personnel and organizations. The first thing they shall do is establishing the clear emotional rules, and then encouraging the personnel, finally, emotional training for the personnel is also a very important thing which will help to improve the performances of personnel and organizations.
