The competition in market makes organizational change more frequently and the development of new technology puts forward higher challenges on employees qualified for their jobs, which have brought about profound changes in employees'working environment and make staffs feel job insecurity and led to various psychological problems. Therefore, the research on the impact of job insecurity on emotional exhaustion can improve employees'job performance and organizational commitment, which has important meaning.In the review of conservation resources theory, cognitive dissonance theory, this paper constructed the model how job insecurity make effect on emotional exhaustion. The core of the model is how job insecurity makes effects on emotional exhaustion, also the mediator of emotional labor and moderator of social support. Among them, job insecurity, including four dimensions: cognitive insecurity and affective insecurity, social support includes the two dimensions: instrumental support and emotional support. Emotional labor includes surface acting and deep acting. In addition, based on the survey data, the study verifies the effects of job insecurity on emotional exhaustion. Finally, from reducing job insecurity, providing social support and reducing emotional labor, the study should strengthen the effectiveness of social support and improve the enterprise culture system.Based on the results, the paper indicates these conclusions. Job insecurity consisting of emotional insecurity and cognitive insecurity has different effects on the emotional exhaustion: affective insecurity is the most relevant relationship with emotional exhaustion; followed by the cognitive insecurity which has significant relationship with emotional exhaustion. Emotional labor can mediate the relationship between job insecurity and emotional exhaustion. In the relationship between job insecurity and emotional exhaustion, the more job insecurity the employees have, the more deep acting the employees will have. Also In the relationship between emotional labor and emotional exhaustion, the more deep acting the employees have, the more emotional exhaustion the employees will have. Among two constituent variables of social support, instrumental support can moderate the relationship of cognitive insecurity and emotional exhaustion, the more cognitive insecurity employees feel, the effect of cognitive insecurity on emotional exhaustion will be stronger. Also emotional support can moderate the relationship of affective insecurity and emotional exhaustion. Therefore, if the enterprises want to reduce the emotional exhaustion of employees and enhance their job performance, they should respectfully treats the two kinds of job insecurity. Meanwhile, the enterprises should pay more attention to the words and deeds of employees, and combining the moderating effect of social support, develop appropriate management measures and strengthen the enterprises'culture construction, enhance the matching of the worker and the job, finally enhancing the employees'productivity.
