In recent years, Career growth has been paid attention to by more and more scholars, considered to be one of the key factors that affect employee turnover intention. With the rapid development of China’s economy, the country’s employment environment has undergone profound changes, the era that employees are loyal to the organization in exchange for a steady job is long gone, replaced by that the employees are loyal to their career. With the rapid development of modern society and increasingly fierce market competition, in order to adapt to the society of the survival of the fittest, employees need to improve their own capital continuously so that they can survive and develop. Therefore, more and more employees begin to focus on their own career growth, looking forward to favor their own career development opportunities in the organization.The high rate of employee turnover has been a problem that plagued many enterprises. With the era’s coming of knowledge management, in order to reduce the rate of employee turnover, the company’s managers began to focus on employee’s career growth, which is also true in our country. There is a distinctive cultural background in our country,"stressing human, heavy relationship" thinking has been affecting people’s behavior. In China’s enterprises, there are two main types of social relations, one is the relationship between employees and their organizations, one is the relationship between employees and their immediate superior. Due to special cultural scene, employees think their direct supervisor as a business agent, therefore, the relationship between employees and their immediate supervisor has a great impact on the behavior of the employee.This paper mainly discusses the effect mechanism among leader-member exchange, career growth opportunity and employee turnover intention. Through the analysis of relevant literature, the author found that, although many studies have validated career growth opportunities can reduce employee turnover intention. But from the Chinese local culture perspective, the study on the relationship between career growth opportunities and employee turnover tention has not been seen. This study explores the influence of career growth opportunity on turnover intention from the leadership-members relationship.The study object of this paper is the employee in Chinese Enterprises. The study content mainly includes three: one is to verify that career growth opportunities can reduce employee turnover intention; two is to understand the impact that the relationship between the general staff and their direct leader, in the process that career growth opportunities affece turnover intention. Three is to verify leader-member exchange relationship and career growth opportunity affect each other, and support that high quality exchange relationship has the characteristics of mutual support. Studying three main aspects:First, whether the personal property of the employee has a significant difference in all leverls of career growth opportunities, leading-member exchange and turnover intention; Second, for the employee in Chinese enterprises, whether career growth opportunities can reduce employee turnover intention. Third, in the process that career growth opportunities affect turnover intention, what role does leader-member exchange relationship play; Forth, whether leader member exchange and career growth opportunities have a mutual effect or not, if does, have what effect. In order to answer these questions, firstly, we verify that the four-dimensional model of the leader-member exchange relationship and a single-dimensional model of career growth opportunities; Secondly, using the data statistical analysis of the relationship to analysis the differences of career growth opportunities, leader-member exchange relationship and turnover intention; once again, through the correlation analysis, regression the analysis and on, we revealed career growth opportunities can reduce employee turnover intention, in the process that career growth opportunities affect turnover intention, leader-member exchange relationship not only plays the role of regulation, but also plays the part of the intermediary, and the leadership-member exchange relationship interacts career growth opportunities; Finally, according to the summarized results of empirical research, making management recommendations and putting forward the direction of future research.Through the empirical study, the paper draws the following conclusion:First, the general staffs personal property (including gender, age, educational level, marital status, work experience, and nature of enterprise) doesn’t have significant differences in career growth opportunities, leader-member exchange relationship and turnover intention.Second, career growth opportunities can reduce employee turnover intention.Third, in the process that career growth opportunities affect turnover intention, leader-member exchange relationship not only plays the role of regulation, but also plays the part of the intermediary.Forth, career growth opportunity and leader-member exchange relationship have a mutual influence. Compared with the two factors of affection and loyalty, leader-member Exchange established on the basis of contribution and professional respect have a more significant impact on career growth opportunity of employee. Career growth opportunity has a positive influence on leadership-members exchange relationship.According to the conclusions of this study, the author put forward two proposals for the business managers, one is to pay attention to employee occupation development, the other is to pay attention to the relationship between employees and their direct leadership. In addition, for those are about to enter the workplace and have in the workplace, the author also provide a reference about how to access the career growth opportunity. In the directions of future research, the auther advice though the longitudinal follow-up survey of the staff at different career stages, explore the role of leader-member exchange relationship in the process that career growth opportunities affect turnover intention. On the other hand, In order to expand the scope of the study, we try to make survey group multi-subjectivation or control more enterprise characteristics variables.
