As we enter the21st Century, knowledge-based economy is developing rapidly, information dissemination is more convenient and the society is faced with the trend of global integration. Based on the special attributes of human resources, subjective initiative, the importance of human resources in enterprises is also growing. As the resource form used by the enterprises to obtain core competitiveness, human resources can undoubtedly help enterprises to survive in the fierce competition of market, and to achieve the strategic goal of sustainable development. Therefore, human resource management becomes more popular area of research in academia and business. Performance management, one of the important part, is the link that is associated with organizational performance in management practice of each big enterprise. In our country, academic and business research about performance management has started relatively late, but it has entered a more comprehensive discuss link. Compared with the actual practice of the west, whereas, clearly there is a certain gap.YY company belongs to the real estate industry, is a medium-sized company in many areas, its development is affected by the human resources, therefore, it is in urgent need to optimize the company’s performance management plan, especially to carry out in the enterprise’s Marketing Department. First of all, this paper analyzes the status quo of performance management of YY company’s Marketing Department, which starts from the management content, staffing, method using and system security, found a lot of problems in the YY company’s Marketing Department. Secondly, this paper analyzes the problems in the YY company’s Marketing Department, including performance management human, performance management mechanism, performance management content and methods; explore the reasons of the problem, including the reasons of performance management environmental, the reasons of performance management human, the reasons of performance management process, the reasons of performance management mechanism. Finally, based on the analysis of the present situation, problems and causes of performance management of its Marketing Department, this paper carries out a optimization design for its performance management plan, repositions the performance management goal of the Marketing Department, broadens the content of performance management, establishes the process model of "6+1", develops the KPI performance management method based on the BSC and forms a unique performance management system of the department.There are two aspects of meaning in the study of this paper, theoretical significance: this study consciously explore performance management problems of the real estate industry, looking forward to fishing out performance management plan for the Marketing Department in real estate industry that is suitable for the current situation of our country and expanding academic study about performance management in specific industries and specific jobs. Practical implications:this study can be targeted to guide the actual operation of performance management of YY company, and expect to provide the necessary management basis for the enterprises of the real estate industry.
