| With the advent of the knowledge economy, the internal and external business environment has changed radically. Knowledge workers play an increasingly important role in the process and growth of enterprise development, the responsibility is also growing. Meanwhile, nowadays, knowledge workers’ work pressure has been increasing, so that knowledge workers have been facing increased frustration, seriously affect the business benefits of upgrading. According to the demand motives, frustration-regressive theory, the scholar believe that the career frustration can inhibit the active employee behavior. And the practice of enterprise staffs breakthrough in the theoretical negative effect occupational frustration, generate work positive behavior. Meanwhile, but conservation of resources theory, based on conservation of resources theory and the theory of frustration-endeavor, part of the study describes the occupation frustration positive effect on employee positive behavior in theory. Therefore, focus on professional frustration relations and employee positive behaviors become a subject worthy of further study.Knowledge workers as a source of innovation an important enterprise, this article take the knowledge staff as the research object, occupation frustration as independent variable, job involvement as the dependent variable, occupation toughness as the moderator variable; put forward the theoretical research model. Among them, the job engagement is separated three dimensions:vigor, dedication and focus. This research is designed 300 questionnaires, the actual recovery of 250, effective questionnaire 220 copies, and by using SPSS, AMOS statistical analysis software, through correlation analysis and regression analysis of knowledge workers career frustration effect on job involvement, and career resilience in career frustration feeling mechanism of impact on job involvement plays to the regulating role. Through empirical research, this paper draws the following conclusions:(1) the current enterprise knowledge staff works into the overall level is in medium level, which employees perceive to focus the highest; vigor is the second; dedication is the last one. (2) The knowledge staff occupation frustration on work engagement dimension (focus, dedication and attention has negative significant influence). (3)Knowledge workers career resilience in the professional sense of frustration and job involvement as to different degrees of regulation. Among them, career resilience decreased knowledge workers career frustration on job involvement of vigor and dedication of the two dimension negative relationship, career resilience and in regulating effect on attention but not significant dimensions.Therefore, this paper argues that managers should take a correct attitude towards the knowledge staffs occupation frustration in specific business practice, negative effect not only to recognize the occupation of frustration, positive effect should be paid more attention to the occupation of frustration; improve the knowledge enterprise staff face setbacks toughness through continuous training, guidance, psychological counseling and other means, to combine work mood positive transfer to the enterprises of every employee; pay more attention to the training of employees in occupation based on the ductile to strengthen staff work devoted attention, intrinsic motivation incentive mechanism to stimulate enterprises to establish long-term in the can, so as to realize the efficient, stable development of enterprises. |
