| Faced with constantly evolving marketing environment, more and more voice from employee are needed for the development of the organization and this phenomenon makes voice become an hot topic in the field of organization behavior. Along with the fever of the indigenous research on Chinese management, the academia have done amount of research about the antecedents, consequences and structure of voice behavior in Chinese context.Nonetheless, since management research in China is primarily based on the importation of Western theories, the indigenous management research is lacking. In order to give a better understanding about the voice behavior of Chinese employee, this study tried to build self-cultivation theory which rooted in the Chinese traditional philosophies.Besides, integrity is an old concept in Chinese culture and regarded as the prime of traditional spirit. We wanted to test the effect mechanism of employee integrity on their voice behavior in modern organization. The whole research could be divided into three parts.(1) Explain what is self-cultivation. We extracted cultivation ideas from Confucianism, Taoism and Buddhism then compared it with Social Exchange Theory.(2)Explore the content and structure of employee integrity as well as develop its measurement.After a series of qualitative studies and two trial test(1247 data in total), the structure of integrity personality was constructed with 3 factors.(3) We carried out an empirical study to explain the effects of employee integrity on felt obligation and voice behavior, along with the moderation of procedural justice climate. The research conclusions are as follows.(1) Self-cultivation refers to the process of a person pursuit to ideal personality and high level of moral standard. It emphasizes self-conscious, initiative, selfless and consisted of self-reflection, self-discipline, self-study, self-improvement and self-dedication.(2) Employee integrity refers to those people who promotes an intrinsic commitment to act ethically or morally all the time. They stick to their justice principle and care littleabout gains or losses towards speak up. Employee integrity personality is a comprehensive personality which contains three dimensions that are moral discipline, stick to the principle and outspoken. The formal scale includes 24 items.(3) In this field study, we collected data through three wave questionnaire surveys of53 companies in China. The respondents were composed of 410 employee with their colleagues and direct leaders. Results showed that employee integrity personality has an positively influence on their felt obligation for constructive change and voice behavior.What’s more, when procedural justice climate was bad, the relation between employee integrity personality on felt obligation was stronger and we also found support for the moderated mediation effects of procedural justice climate.At last, We discussed the implications of these findings for theory and practice. |
