In the operation mode of commercial banks,team cooperation has gradually become the main way for the development of commercial banks.When making decisions,team leaders are often affected by various factors,such as the voice behavior of employees,who carry out the actual work,especially the service staff of commercial banks,who know more about problems or the actual situation of decisions than leaders.Therefore,team employees’ voice behavior will have an important impact on the work efficiency and executive judgment of the banking team.There are many factors affecting employee voice behavior.In order to better develop and operate the service staff team of commercial banks,this paper mainly discusses from the two aspects of enterprises and individuals.At the enterprise level,it discusses the influence of factors such as workplace exclusion and sense of organizational support on employee voice behavior.This paper discusses the influence of employees’ psychological capital on their voice behavior at the individual level.This study adopts workplace exclusion scale,psychological capital scale,organizational support scale and employee voice behavior scale to conduct a questionnaire survey on 715 front-line service staff of 9 commercial banks in Qingdao,and draws the following conclusions through data analysis:(1)Workplace exclusion,sense of organizational support,psychological capital,employee accelerative voice behavior and inhibitory voice behavior are significantly correlated.Among them,workplace exclusion is negatively correlated with employees’ accelerative voice behavior,workplace exclusion is significantly negatively correlated with employees’ inhibitive voice behavior,workplace exclusion is significantly negatively correlated with organizational support,organizational support is significantly positively correlated with employees’ accelerative voice behavior,and organizational support is positively correlated with inhibitive voice behavior.(2)Workplace exclusion can directly affect employees’ accelerative voice behavior and inhibitive voice behavior;it can also indirectly affect employees’ accelerative voice behavior and inhibitive voice behavior through perceived organizational support,that is,perceived organizational support plays a partial mediating role between workplace exclusion and employees’ accelerative voice behavior.The perceived organizational support plays a partial mediating role between workplace rejection and employees’ inhibitive voice behavior.(3)Psychological capital plays a moderating role in the mediating model between workplace exclusion and accelerative voice behavior,that is,psychological capital plays a positive moderating role between workplace exclusion and accelerative voice behavior,a positive moderating role between workplace exclusion and organizational support,and a negative moderating role between organizational support and accelerative voice behavior.(4)Psychological capital plays a moderating role in the mediating model between workplace exclusion and inhibitive voice behavior,that is,psychological capital plays a positive moderating role between workplace exclusion and inhibitive voice behavior,a positive moderating role between workplace exclusion and inhibitive voice behavior,a positive moderating role between workplace exclusion and organizational support,and a negative moderating role between organizational support and inhibitive voice behavior.
