Since the reform and opening up,China’s private higher education is developingrapidly,but in the process of development,the private higher education encountered difficultiesand challenges is not to be ignored,especially the human resources issues in the privateuniversities.The school had given the promises to the teachers at the time of recruitment,which may not be to fully materialize in the future.When the teachers subjectively perceivewhat the school does not entirely fulfill its commitments,the psychological contract violationoccurs. The psychological contract violation will lead to the generation of organizationalcynicism,resulting in the generation of turnover intention. Empirical research on therelationship of psychological contract violation,organizational cynicism,equity sensitivity andturnover intention is explored in this thesis.The paper consists of eight chapters.Chapter one is the introduction,including thebackground of the study,the topics of reason,purpose and significance of the study.Chaptertwo is a literature review of relevant research, defining the operational definition ofpsychological contract violation,as well as introducing the measurement tools ofpsychological contract violation,organizational cynicism,equity sensitivity and turnoverintention.Chapter three is the general idea and design of the study,putting forward atheoretical model and research hypotheses of this study.Chapter four is the analysis of theinfluence of demographic variables on the psychological contract violation and turnoverintention.Chapter five is the mediating effect of organizational cynicism betweenpsychological contract violation and turnover intention.Chapter six is the moderating effect of equity sensitivity between psychological contractviolation and organizational cynicism.Chapter seven is general discussion and themanagement strategies of private university teachers.Chapter eight proposes the innovation ofthe study,and points out the limitations and the future research directions.The study objects of the paper are private university teachers.Through empiricalresearch, main results are shown as follows:(1)Gender on the psychological contract violation and turnover intention is notsignificantly different. Teachers of different ages on the psychological contract violationaren’t significantly different,but on turnover intention are significantly different.Teachers ofdifferent income levels on the psychological contract violation and turnover intention aresignificantly different.(2) Psychological contract violation and organizational cynicism are positively correlated.Psychological contract violation and turnover intention are positivelycorrelated.Organizational cynicism and turnover intention are positively correlated.Organizational cynicism has partialmediating effect between psychological contract violation and turnover intention.(3)In the equity sensitivity,the more preference of input,the lower of organizationalcynicism;the more preference of outcome,the higher of organizational cynicism. Equitysensitivity has moderating effect between psychological contract violation and organizationalcynicism.
