With the pressure of market competition and economic downturn, Layoffs have become one of the important means to reconfigure human and other resources. Overseas research shows, layoffs behavior could cause a greater negative mental impact on the survivors, Such as low morale, insecurity, loss of trust and loyalty to employers, and guilt, etc. In recent years, the research on layoff survivors have also been highly concerned by domestic scholars, But the research in the domestic is not very deep, Mostly stay at the micro level to analyze the relationship between two variables. However, to the empirical research on mechanism of action between the variables is also very little. Based on these, the thesis intends to conduct further exploration.The main purpose of this study is threefold:(l) To study the effect of Survivors’ Cognition of Layoff-justice to Survivors’ Organizational Commitment and Organizational Citizenship Behavior.(2)An analysis of the mechanism of Survivors’ Organizational Citizenship Behavior.(3) Test the intermediary role of Survivors’ Organizational Commitment between Survivors’ Cognition of Layoff-justice and Survivors’Organizational Citizenship Behavior.The study is divided into three stages:First, through the literature review and theoretical analysis, this paper has constructed a theoretical model and put forward the related hypothesis. Second, on the basis of reviewing both correlative domestic and foreign researches, this paper amends the scale about Survivors’Cognition of Layoff-justice and Survivors’ Organizational Commitment. The third stage included a questionnaire survey and consequent statistic analysis; the date is gotten by handing out questionnaires between target enterprises. After that the data is analysed by the methods of factor analysis, correlating analysis, and regression analysis through SPSS 17.0.The main conclusions are as following:(1)There is a positive relationship between Survivors’Cognition of Layoff-justice and Survivors’Organizational Commitment; There is a positive correlation between Survivors’Cognition of Layoff-justice and Survivors’ Organizational Citizenship Behavior. That is to say, when the survivors perceive the fairness of downsizing, The negative impact that downsizing behavior on Survivors’ Organizational Commitment and Organizational Citizenship Behavior will be smaller, On the contrary, that’ll be more serious.(2) The study discusses the relationship among Survivors’ Cognition of Layoff-justice, Survivors’ Organizational Commitment and Survivors’ Organizational Citizenship Behavior. On one hand, Survivors’ Cognition of Layoff-justice can forecast Survivors’ Organizational Citizenship Behavior at a significant level directly; on other hand, Survivors’Cognition of Layoff-justice has a significant impact on Survivors’ Organizational Citizenship Behavior through Survivors’Organizational Commitment. Survivors’ Organizational Commitment play a role of intermediary between Survivors’ Cognition of Layoff-justice and Survivors’ Organizational Citizenship Behavior.(3)In the context of economic downturn, the continuance commitment of survivors is high and Its intermediary role is not been verified.
