With the rapid development of global economy,securities has become an indispensable important annulus in the financial industry.In recent years, with the rapid development of our country capital market, securities companies have a large change, from low-end left business, from the traditional economic business commission to the investment advisory service and innovative service war. Securities company’s development of investment consultant has a positive meaning for the entire capital market’s rapid development. And compensation management, as an important part of modern human resources management, to promote the development of the securities company plays an important role. Among them, the package design is the most important part to compensation management, a good compensation plan, not only can inspire employees, to implement company strategic objectives but also has very important significance. The competition between the enterprises ultimately will be the competition for talent.How to attract talents, motivate talents, retain staff, will be critical to the economic lifeline of enterprises.QL Securities co., LTD. is a securities companies controlled by state-owned enterprises.It has a leading position in Shandong securities industry and has a higher market share. With the expanding of the securities industry in lately two years, price competition is fierce.How to maintain a leading position has become a major issue for the company. With<The interim provisions on the securities investment consulting business> implementation as an opportunity, the company seize the opportunity to develop the investment advisory business, hoping that they can find a new profit point of income through differentiation strategy for the company. However,the investment advisers’compensation plan still use the traditional pay system and there is not a set of complete compensation system for them. The existing compensation system has failed to keep pace with the company’s strategic development. The remuneration is equalitarian, not playing an incentive effect.So the investment adviser general fell unpleased on pay, which resulted that the loss of the outstanding investment adviser in the company.The situation is very serious. How to design a set of suitable remuneration system for QL Securities companies’investment advisers is the research direction and purpose of this article.The article is based on the QL Securities investment advisory business personnel as the research object, mainly adopts the literature analysis, questionnaire method and interview research method. This article first analyzed the present situation and problems of human resources, and then analyzed the present situation and problems of the current implementation of compensation on the company. Through the questionnaire survey and interviews on investment consultant compensation schemes, the QL Securities companies of the compensation scheme design has unreasonable salary structure, external low competition, poor internal incentive effect,and does not conform to the company strategy development direction and so on. Therefore,the author has structured the position and subdivided the positon responsibility all over again. The QL Securities company’s compensation system has been redesigned basing on the total compensation management and performance standard appraisal.To improve the practical problems in the implementation of the compensation plan,the countermeasures are also discussed in this paper.The compensation guarantee and compensation adjustment of new compensation system is studied in the end of the papers. The author hope through this article research for the securities industry investment consultant, the effect of the compensation system design can sprang out for the development of the securities industry.The study can do something for the investment consulting business and investment consultant team.
